Many business leaders ask, “What does HR cost us?”
A more useful question is: “What is the cost of getting HR wrong?”
This was the focus of TLB’s recent webinar, The Hidden Costs of Managing HR Internally in the UAE, presented by Janine Kay, General Manager of TLB Human Resources Consultancy, in partnership with Australian Business Council Dubai.
The discussion highlighted three areas that every UAE business leader should consider.
Compliance can no longer be managed reactively
UAE employment requirements continue to evolve, including labour law, Wage Protection System requirements and Emiratisation obligations.
Businesses relying on outdated employment contracts, policies or internal processes may be exposing themselves to financial and operational risks without realising it. Addressing these issues only after a complaint, inspection or dispute arises is invariably more disruptive and expensive than maintaining compliant systems from the outset.
Regular reviews of contracts, policies and employee records help businesses identify gaps before they become serious problems.
Leadership time has a cost
When HR matters repeatedly escalate to business owners, CEOs and senior managers, that time is taken away from growth, strategy, client relationships and operational leadership.
This cost rarely appears in a financial report, but it can materially affect business performance over time. Senior leaders may find themselves managing routine employee administration, resolving avoidable disputes or researching employment requirements when their attention would be more valuable elsewhere.
A useful question for any business owner is: how many leadership hours are currently being absorbed by HR administration and preventable employee issues?
Inconsistency creates risk
Without clear policies, documented procedures and current employment contracts, similar workplace situations can be handled differently.
One employee may receive a different response from another, or decisions may depend on which manager is involved. Over time, this inconsistency can undermine employee trust, contribute to turnover and leave the business vulnerable when decisions are questioned or challenged.
Documented and consistently applied processes provide clarity for employees, managers and business owners alike.
The risks often remain invisible
Many HR risks are difficult to see until they surface as:
- An employee dispute
- A compliance issue
- An unsuccessful or costly hire
- Unexpected employee-related costs
- Time-consuming corrective work
- Damage to employee trust or retention
By the time these issues become visible, the business may already be dealing with financial, operational or reputational consequences.
When should a business consider outsourced HR support?
Outsourcing does not mean relinquishing control of your people function. It means giving the business access to specialist support, reliable processes and current HR knowledge without necessarily building a complete internal HR department.
It may be worth considering when:
- Owners and senior leaders are spending excessive time on HR matters
- Contracts, policies or employee records are not regularly reviewed
- Managers are handling similar situations inconsistently
- The business is growing faster than its internal HR capability
- There is uncertainty about UAE employment requirements
- Payroll, onboarding, leave or employee administration is becoming difficult to manage
The appropriate model will depend on the size, structure and needs of the business. Some organisations require a fully outsourced HR function, while others benefit from targeted support in specific areas.
Questions for UAE business leaders
Business owners and senior managers should ask:
- Where is leadership currently spending time on HR?
- How confident are we that our contracts, policies and processes are current?
- Are employee matters being managed consistently?
- Where are our greatest compliance or operational risks?
- What could our leadership team achieve with those hours back?
The businesses that manage these challenges successfully view HR as more than an administrative function. They recognise it as an important part of governance, risk management, employee experience and sustainable growth.
